Abstract
Employee burnout has become a critical issue in the financial services sector due to increasing job demands, performance pressure, and intensive customer interactions. Drawing upon the Job Demands–Resources (JD-R) theory, this study investigates the effects of positive leadership and reward systems on employee burnout while examining the mediating role of psychological resilience. A quantitative research design was employed using a survey of employees working in financial service companies in the Special Region of Yogyakarta, Indonesia. Data were collected from 121 respondents through structured questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings reveal that positive leadership and reward systems have significant negative effects on employee burnout. Furthermore, both positive leadership and reward systems significantly enhance employees' psychological resilience, which, in turn, reduces burnout. The mediation analysis demonstrates that psychological resilience partially mediates the relationships between positive leadership and burnout as well as between reward systems and burnout. These findings extend the JD-R framework by demonstrating that organizational resources not only directly mitigate burnout but also strengthen personal resources that enable employees to cope more effectively with workplace demands. This study contributes to the organizational behavior and human resource management literature by integrating leadership, reward systems, and psychological resilience into a comprehensive model of burnout prevention within Indonesia's financial services industry. From a practical perspective, organizations should invest in positive leadership development, implement fair and transparent reward systems, and promote resilience-building initiatives to enhance employee well-being and organizational sustainability.
